Abstract: The inconsistent findings regarding the relationship between proactive personality and task performance has led scholars to call for more studies examining the boundaries on the effect of proactive personality. In the current study, building on person-environment fit theory andsocioanalytic personality theory, we propose that the misfit in proactive personality between individuals and their teams would negatively affect individuals’ task performance, and individuals’ emotional intelligence would buffer this negative effect. In the first study, we collected a field sample consisting of 314 employees from 52 teams. With multilevel polynomial regression, we found that both propositions were supported. In the second study, we used a scenario-based experiment to examine the underlying mechanisms. We found that perceived team conflict and interpersonal liking were two mechanisms that explain the negative misfit effects. These findings show the importance to take the team, as a social context, into consideration when studying the effect of proactive personality and the positive utility of emotional intelligence in this social process.

简介：Zijun Cai is a Ph.D. candidate at the Business School, University of Western Australia. His research mainly addresses the interplay between social context and proactivity, such as how social relationships influence and react to proactivity, and how individuals achieve career success through their own initiatives. He now has six papers published in journals includingJournal of Vocational Behavior, Journal of Career Development, and Psychology of Music,and three papers under review inJournal of Organizational Behavior, Journal of Career Development and The Counselling Psychologist.
